set a back line player to blue and they like to charge forward on a counter. set a striker red and its like they disappear from the front and start blocking more shots. dont believe me? youre more than welcomed to test it out yourself

That's because you don't set red on forwards nor blue on defenders, they can't move any more forward or back.

I think arrows have to do with individual mentality. For examples, if you set your team mentality to normal, players with blue arrows will have defensive mentality, and players with red arrows will have attacking mentality.
But I'm not completely sure.... Actually, I'm not sure about the real effect of team mentality either...
