Probably, this is a no-fly zone. But it is not so realistic to have multi-star players losing that much at a better level... it also encourages tanking. The malus makes sense, but, generally speaking, best and younger players should lose less than worst and older ones.

1- Yeah, academy needs a change, a improvement, something more specific or add the recommendations there can be a solution.

2- If you add x2 drills each one with 4 levels, the training level would increase till level 99, 100 is technically impossible with that system we have.
Personally I prefer some manner to train specific players better, like the oldies if we keep them 10 seasons in the team or so....

3- Right now you don't waste condition playing friendlies set by others so, no worries about that really. I not like before when 20 min' before a match of CL your friend played a friendly to make you lose condition xD

4- The -20% is not a lost, simply is the consequence of having the next level of star at +5AvQ (+20%).. Thos who did not play the old version maybe will find had to understand it because in the old version the skills where visible and we had no %'s, now the system is the same but hiding the skills...

Basically 20 points at any attribute, at level 1, = 80% at level 1, 5*, at level 2 to be 5* you need to have 25 points in the attributes to be 5*, the players with 25 average points at level 2, are 80% if you dont train the player and still with 20, these will be 4* at level 2, 3* at level 3, 2* at level 4...

As said players don't lose attributes, just the star levels need + points in these.

Im agree but, in that the game needs a top server, which discounts 5sp's in all the attributes of all teams...Right now you need 5 years to reach some Top Servers lol
