This is the official statement from Top Eleven regarding the special abilities:
Special abilities are specializations that let players excel in certain situations. Whenever the conditions for a specialization trigger, the player will count as being of one star higher quality for that opportunity.
Is 1+ when adding a Special Ability or New Position equal to 4% gain in individual abilities?
yes, one sp (from the old training system or the daily gift) is +4 to gaining (avg).
It could be +3 or +5 depending from the decimal .

I recently started playing again and got trigger happy and started all of my players off training new roles and abilities without understanding that this then prevents them gaining attributes towards the next star. I didn't know this and am now really annoyed I can't reverse the decision and now my whole squad will be stuck at their star level.
What can I do? If I pause the training will that allow the players to gain attributes? If not, what is the point in the pause function?

Anyone have successfully trained a new position and the player turned up good?
Does a good player is good everywhere on the pitch as long as he was trained that particular position?
I'm asking this because i got a ST and wanted to train him as an AMC. He's very good as ST but problem i already have a top token ST.

My understanding it's depends with lots of factors:
-formation
-players form
-skills etc. etc.
Some examples about my players, I bought 3 ST, assign 2 extra positions each : st+amc+aml, st+aml+ml, st+amr+mr, now individual performance:
st+amc+aml - excellent as amc, st & aml very good.
st+aml+ml - as aml excellent, very good as st or ml
st+amr+mr - as st so so, as amr excellent, as mr very good
Edit: one more example, bought one dl+dc, assigned dmc, he play dumb as dl, dmc excellent, dc very good
